شناسایی ابعاد شایستگیهای رهبری مبتنی بر کیفیت آموزشی و پژوهشی دانشگاه آزاد اسلامی استان مازندران

هدف پژوهش حاضر شناسایی ابعاد شایستگیهای رهبری مبتنی بر کیفیت آموزشی و پژوهشی در دانشگاه آزاد اسلامی استان مازندران و تبیین نقش این شایستگیها در ارتقای مستمر عملکرد آموزشی و پژوهشی دانشگاه بود. پژوهش حاضر با رویکرد آمیخته کیفی و با استفاده از نظریهپردازی دادهبنیاد نظاممند انجام شد. مشارکتکنندگان شامل 14 نفر از خبرگان حوزه مدیریت دانشگاهی، آموزش عالی، برنامهریزی آموزشی و پژوهشی بودند که بهصورت هدفمند انتخاب شدند. دادهها از طریق مصاحبههای نیمهساختاریافته گردآوری و با استفاده از نرمافزار MAXQDA 2020 تحلیل شدند. تحلیل دادهها در سه مرحله کدگذاری باز، محوری و انتخابی انجام گرفت. در مرحله کدگذاری باز، 220 مفهوم اولیه استخراج شد که پس از ادغام و تجرید به 68 مفهوم معنادار کاهش یافت. سپس مفاهیم در قالب مقولههای اصلی و فرعی سازماندهی شدند و در نهایت مدل مفهومی پژوهش شکل گرفت. برای تأمین اعتبار یافتهها از اعتبار درونمتنی، تأیید خبرگان، مقایسه مستمر دادهها و اعتبار سازهای استفاده شد. یافتههای پژوهش نشان داد که شایستگیهای رهبری مبتنی بر کیفیت آموزشی و پژوهشی در پنج بعد اصلی شامل شایستگیهای فردی، شایستگیهای سازمانی و مدیریتی، شایستگیهای ساختاری، کیفیت آموزشی و کیفیت پژوهشی قابل تبیین است. در بعد شایستگیهای فردی، مؤلفههایی نظیر تعهد و اخلاق حرفهای، تفکر راهبردی، مسئولیتپذیری و یادگیری مستمر شناسایی شد. در بعد سازمانی و مدیریتی، برنامهریزی راهبردی، مدیریت تغییر، تصمیمگیری مبتنی بر داده، هدایت منابع انسانی و توسعه فرهنگ سازمانی نقش اساسی داشتند. یافتهها همچنین نشان داد که توسعه زیرساختها، طراحی ساختارهای همراستا با اهداف دانشگاه و حمایت از نوآوری از مهمترین شایستگیهای ساختاری محسوب میشوند. در حوزه کیفیت آموزشی، روشهای تدریس فعال، تعامل استاد و دانشجو، ارزیابی مستمر و بهکارگیری فناوری آموزشی برجسته بود و در حوزه کیفیت پژوهشی نیز حمایت از پژوهش، شبکهسازی علمی، ارزیابی عملکرد پژوهشی و توسعه نوآوری اهمیت بالایی داشتند. مقوله مرکزی پژوهش تحت عنوان «توانمندسازی نظاممند شایستگیهای رهبران دانشگاهی برای ارتقای مستمر کیفیت آموزشی و پژوهشی» استخراج شد. نتایج پژوهش نشان داد که ارتقای کیفیت آموزشی و پژوهشی در دانشگاه آزاد اسلامی نیازمند توسعه همزمان و یکپارچه شایستگیهای فردی، مدیریتی و ساختاری رهبران دانشگاهی است.
